Abstract

This research aimed to examine The Causal Relationship of Factors Shaping Career Success Among Gen Z Employees in Thailand’s Private Sector. The sample consisted of 240 Generation Z employees aged 20-29 years from four regions: Northern, Northeastern, Central, and Southern, with 60 participants from each region, selected through multi-stage sampling. Data were collected using an online questionnaire and analyzed through confirmatory factor analysis and structural equation modeling. The results revealed that adaptive performance had the strongest direct positive effect on career success, while work values and work-life balance had indirect positive effects on career success through adaptive performance as a mediating variable. This demonstrates that adaptive performance serves as a crucial mechanism linking personal factors and environmental factors to career outcomes. Organizations should develop employees' adaptability skills, cultivate work values, and promote work-life balance for Gen Z employees to enhance work quality, leading to career success and employee retention.
