辱虐管理行为对管理者自身焦虑的影响研究——基于工作要求的中介作用以及情绪智力的调节作用

摘要
本研究主要基于社会比较理论和道德净化视角,从主管的视角出发,探讨主管的辱虐管理行为对于其自身的负面影响。本研究采用纵向追踪的研究设计,第一阶段回收有效问卷256份,第二阶段回收有效问卷245份。有效样本数为245份。本研究的被试群众为中国企事业单位的管理者。研究结果表明辱虐管理行为对管理者自身焦虑水平具有显著正向影响。管理者感知的工作要求在辱虐管理行为与管理者自身焦虑水平之间具有中介效应。情绪智力在辱虐管理与管理者感知工作要求之间起负向调节作用;即情绪智力高的管理者,可以削弱辱虐管理对管理者感知工作要求的影响,反之则反。情绪智力对工作要求在辱虐管理与自身焦虑水平之间的中介效应具有调节效应;即情绪智力高的管理者,可以削弱工作要求在辱虐管理与管理者自身焦虑水平之间的中介效应,反之则反。
