独狼倾向对知识破坏的影响:职场排斥与自我完善的调节作用

摘要
员工是组织中最小的活动单位,员工特质是预测员工行为的重要因素,独狼倾向员工作 为“不合群”行为的典型代表,是组织中需要特别关注的群体。知识是促进组织成长的营养物质,对其的破坏会严重影响组织的健康发展。本研究将知识破坏作为一种极端的危害组织或其他员工的知识行为,从道德行为角度解读员工独狼倾向和知识破坏之间的关系,探索其机制及发生条件,为组织预防员工发生知识破坏行为具有指导意义。通过 4 个时间点 305 名员工的问卷调 查,数据分析发现;1) 独狼倾向对知识破坏具有显著的正向影响;2) 职场排斥强化独狼倾向 与知识破坏之间的正向关系;3) 自我完善弱化独狼倾向与知识破坏之间的正向关系。
