建设工程项目团队知识异质性对团队绩效的影响研究——以团队冲突为中介

摘要
为探讨建设工程项目团队知识异质性与团队冲突、团队绩效间的关系,本文以理论推导 为基础,提出研究假设,构建了分析模型,运用结构方程模型验证了三者间的关系。研究发现, 建设工程项目团队知识异质性与团队绩效呈负相关关系;建设工程项目团队知识异质性与任务 冲突和关系冲突呈正相关关系;关系冲突在建设工程项目团队知识异质性与团队绩效间发挥着 负向中介作用;任务冲突在建设工程项目团队知识异质性与团队绩效间无中介作用。本文的研 究探明了建设工程项目背景下团队组织显性知识异质性特征和隐性知识异质性特征的整体作用 机制,发现了任务冲突风险和关系冲突风险的形成机理与产生规律,揭示了任务冲突在团队组 织系统运行与演化进程中的动态演变,扩大了组织行为理论基础的适用范围,丰富了组织行为领域的研究成果。
