资源保存理论视角下职场不文明行为对员工工作—家庭冲突影响机制研究

摘要
在当今中国企业已经开始追求内部工作效率的时代,职场不文明行为对员工工作-家庭冲突影响是致使员工工作效率低下的原因之一。本论文基于资源保存理论,探讨了职场不文明行为对员工二个工作和家庭的格式不统一冲突的具体影响及潜在的作用机制。基于对 222 份有效问卷的数据分析,研究结果显示,职场不文明行为正向影响员工工作-家庭冲突,其中,角色负荷在职场不文明行为与员工工作-家庭冲突之间起中介作用。组织支持感在职场不文明行为与角色负荷起调节作用。本论文揭示了职场不文明行为与员工工作-家庭冲突之间的关系,并表明了该研究对现代企业管理实践的重要性。论文在最后给出了具体可行的实践启示,旨在推动相关研究领域的深化及发展。
