领导授权赋能与员工网络闲逛行为:基本心理需求满足和权力距离的作用

摘要

网络闲逛行为是一种新形式的偏差行为,具有隐蔽性、普遍性和危害性等特点。现有研究发现网络闲逛行为不仅会降低员工的工作投入度,而且还会损害组织生产率。因此,探讨如何减少员工的网络闲逛行为成为理论学者和管理实践者日益关注的热点议题。本研究基于自我决定理论,旨在探讨领导授权赋能对员工网络闲逛行为的影响,以及考察员工基本心理需求满足以及权力距离导向在上述关系中的作用。通过对来自于中国华东地区的 313 名员工的三阶段问卷调查,结果发现:领导授权赋能会直接降低员工的网络闲逛行为,并且员工基本心理需求满足在领导授权赋能与员工网络闲逛行为之间发挥着中介作用,员工权力距离导向不仅调节着领导授权赋能对员工基本心理需求满足的直接关系,还调节着领导授权赋能通过基本心理需求满足对员工网络闲逛行为的间接关系。本研究为如何管控网络闲逛行为提供了一定的启示,告知组织和领导者可以通过展现授权赋能行为进而降低员工的网络闲逛。
