辱虐管理对建筑业初职大学生工作倦怠的研究——以组织公平感为中介

摘要
为考察建筑业初职期大学毕业生感知辱虐管理和工作倦怠的现状,以及组织公平感在辱 虐管理与工作倦怠及各维度之间的中介作用,采用辱虐管理量表、组织公平感量表和工作倦怠量表对从事建筑行业的 445 名初职期大学毕业生进行调查。对调查数据进行信效度检验、相关性分析和中介效应检验,结果显示:1) 辱虐管理能够显著正向预测工作倦怠及其三个维度;2)辱虐管理能够显著负向预测组织公平感;3) 组织公平感能够显著负向预测工作倦怠及其三个维度;4) 组织公平感在辱虐管理与工作倦怠关系之间起着完全中介的作用。辱虐管理可以通过 组织公平感有效地缓解初职期大学毕业生的工作倦怠,对于人力资源培训部门有一定的借鉴价值。
