领导幽默如何促成员工的建设性越轨行为?探讨心理资本的关键作用

摘要
本研究主要探讨的是领导幽默对员工建设性越轨行为的影响作用,从情感事件理论 (Affective Events Theory, AET) 的角度,在员工与领导的常态性互动中,本研究将领导幽默视为一种情感事件,并进一步分析其影响过程,研究对象为有工作经验并有组织领导的在职工作人群,有效样本数为 501 份。通过多元回归分析,本研究的结果显示,不同类型的幽默型领导对员工的影响效果不同。其中,1) 包容(攻击)性领导幽默对员工心理资本分别起到正向(负向)影响;2) 心理资本对员工建设性越轨行为起正向作用;3) 未来工作的自我清晰度作为员工内在的动机,增强了包容性领导幽默与员工心理资本的正向影响,扩大了员工心理资本对建设性越轨性为的影响;4) 员工的工作精神削弱了攻击性领导幽默与员工心理资本的影响,同时,它也增强了心理资本对员工建设性越轨行为的影响,也就是说,工作精神越高的员工越能抵御外界不良的工作环境,对工作充满热情和活力,加上心理资本较高,越容易做出建设性越轨性为。理论上,本研究建构了一个有关领导幽默与建设性越轨行为的理论模型并得到了实证支持,实务上,组织训练可以强化领导者合理运用幽默,培养员工的工作精神和职业规划能力,促进员工做出建设性越轨行为。
