中国高校二级学院办公室主任角色认同影响因素研究

摘要
高校基层行政人员的角色认同是推动其自身卓越发展的核心驱动力,关乎基层行政人员的专业成长。本文以中国高校内部治理体系中的微观主体二级学院办公室主任为例,基于质性研究的方法,选取 23 位院办主任作为访谈对象,利用 Nvivo 12 软件对收集的访谈数据进行编码分析,全面展现院办主任的经历和职业发展特征。研究发现院办主任是一个多元化的“角色丛”,其角色认同的形成背景具有特殊性、复杂性、二元性和冲突性。院办主任的角色认同并非单一因素所致,而是组织环境、制度保障、人际交往、个体角色等多种因素综合作用的结果。因此,调适院办主任的角色认同绝不能在静态的环境中,以单一角色视角去看待院办主任,而要在高校的不同场域,不同情境、在动态变化的社会结构中正视现有困境,合理定位,化解角色冲突 增强角色认同,探索多重角色“相生相长”的机制和路径,实现从一般能动者到专业能动者的角色跨越。
