高校辅导员总体报酬满意度对工作绩效的影响研究

摘要

如何提升高校辅导员工作绩效,是高校面临的一个重大现实问题。本文以工作要求-资源模型为基础,利用中国 5 个省份 1009 份的问卷调查数据,探讨高校辅导员总体报酬满意度对工作绩效绩效的影响机制。结果表明:1. 高校辅导员总体报酬满意度对工作绩效有显著正向影响 (β = 0.687, p < 0.001); 2. 高校辅导员总体报酬满意度对工作投入有显著正向影响 (β = 0.613, p < 0.001); 3. 工作投入对高校辅导员工作绩效有显著正向影响 (β = 0.733, p < 0.001); 4. 工作投入在高校辅导员总体报酬满意度与工作绩效之间发挥中介作用; 5. 家长式领导在高校辅导员总体报酬满意度与工作绩效关系之间起调节作用。基于研究结论,提出采取优化报酬激励,树立以需要为导向的 “总体报酬” 理念、多途径提高高校辅导员的工作投入水平、合理改善学生工作领导方式等建议,促进辅导员工作绩效的提高。
