资质冗余如何转化为创新优势?知识共享的中介效应与感知领导资质过剩的调节机制

摘要

随着高等教育普及与经济转型加速,资质过剩现象日益普遍,其对团队创新绩效的影响亟待深入研究。本研究基于自我决定理论,构建了一个有调节的中介模型,探讨团队资质过剩感如何通过团队知识共享影响团队创新绩效,以及感知领导资质过剩在其中的调节作用。研究采用多来源问卷调查法,对多个不同行业的 134 个团队(534 名团队成员)进行数据收集,通过 Mplus 8.3 和 SPSS 27.0 软件分析发现:1)团队资质过剩感能够显著正向影响团队创新绩效;2)团队知识共享在团队资质过剩感与团队创新绩效之间起中介作用;3)感知领导资质过剩正向调节了团队资质过剩感对知识共享的影响,同时也正向调节了团队资质过剩感通过团队知识共享影响团队创新绩效的路径。研究结果揭示了团队资质过剩影响团队创新绩效的复杂机制,丰富了资质过剩理论,为组织人力资本管理、激发团队创新潜质提供了实践启示。
