水滴石穿,时间压力如何影响员工知识隐藏:探讨心理困扰与仁慈型领导的关键作用

摘要
在市场竞争环境下,知识已成为组织获取竞争优势的关键,组织期望员工公开分享知识。然而,现实中由于工作环境的原因,员工往往背道而驰。本研究基于工作要求资源模型,探讨时间压力如何影响知识隐藏,并考虑心理困扰以及仁慈型领导在这个过程中的作用机制。本研究采取立意抽样,通过对广告企业创意部员工回收的 525 份问卷调查结果发现,时间压力通过增加心理困扰促进知识隐藏行为,而仁慈型领导能缓解这种压力与困扰,降低知识隐藏。本研究结果不仅拓展了工作要求资源模型在组织行为领域的应用,还为管理者提供了深入理解和管理员工知识隐藏的理论支持,凸显了领导风格在应对时间压力中的关键作用。
