员工适应性表现差异的原因: 探讨来自于对不合规任务的解读所引发的压力效应

摘要

员工对于被分派任务的理解,决定他们在组织中的行为与表现。本研究观察到,员工的适应性表现跟不同的工作压力相关,而不同的压力知觉,可能是来自于员工对不合规任务解 读。此外,个人特征主动性自我控制可能会影响到这个过程。本研究目的是想要探讨为何员工 对不合规任务的看法如何影响其适应性表现。通过文献梳理,本研究从压力认知评价理论,建 立解释这个过程的模型。本研究通过搜集 699 名医务人员的有效样本进行实证分析,三项主要 结果表明,挑战性压力可以提高员工进行自我解压技能 (Handling Work Stress) 和培训参与 (Training Effort),而阻碍性压力正好相反。其次,不合理任务和不必要任务会让员工感受到更 多的是阻碍性压力,并非挑战性压力。最后,主动性自我控制可以影响员工的不合规任务对工 作压力的解读。因此,本研究认为管理者可以尝试透过帮助员工正向的理解不合规任务,或训 练员工提高主动性自我控制,可以有效帮助员工更好的应对工作中的挑战。
