อิทธิพลของการบริหารสายอาชีพที่มีต่อความผูกพันต่อองค์กรของพนักงาน โรงแรมในพื้นที่จังหวัดสงขลา: การศึกษาบทบาทตัวแปรคั่นกลางของ ความพึงพอใจในสายอาชีพ

บทคัดย่อ

งานวิจัยมีวัตถุประสงค์เพื่อศึกษาอิทธิพลของการบริหารสายอาชีพ 2 ประเภท ได้แก่ (1) การบริหารสายอาชีพโดยองค์กรและ (2) การบริหารสายอาชีพโดยบุคคล ต่อความผูกพันต่อองค์กรของพนักงานโรงแรม ประกอบด้วย (1) ความผูกพันต่อองค์กรด้านความรู้สึก (2) ความผูกพันต่อองค์กรด้านบรรทัดฐานทางสังคม และ (3) ความผูกพันต่อองค์กรด้านความต่อเนื่อง รวมทั้งเพื่อศึกษาบทบาทตัวแปรคั่นกลางของความพึงพอใจในสายอาชีพ กลุ่มตัวอย่างที่ใช้เป็นพนักงานโรงแรมจังหวัดสงขลา จำนวน 600 คน จากโรงแรม 20 แห่ง ผู้วิจัยเก็บรวบรวมข้อมูลโดยแบบสอบถามและใช้โมเดลสมการโครงสร้างวิเคราะห์ข้อมูล ผลการวิจัยพบว่า การบริหารสายอาชีพโดยองค์กรมีอิทธิพลทางตรงเชิงบวกต่อความผูกพันต่อองค์กรด้านความรู้สึก ความผูกพันต่อองค์กรด้านบรรทัดฐานทางสังคม และความผูกพันต่อองค์กรด้านความต่อเนื่อง ขณะที่การบริหารสายอาชีพโดยบุคคลมีอิทธิพลทางตรงเชิงบวกต่อความผูกพันต่อองค์กรด้านความรู้สึกเท่านั้น นอกจากนี้พบว่า การบริหารสายอาชีพโดยองค์กรและการบริหารสายอาชีพโดยบุคคลส่งผลทางอ้อมต่อความผูกพันต่อองค์กรทั้งสามด้านผ่านอิทธิพลของความพึงพอใจในสายอาชีพ ดังนั้น แม้มีการกล่าวว่าการพัฒนาสายอาชีพอาจทำให้พนักงานมีทักษะการทำงานที่ตลาดต้องการและตัดสินใจลาออกไปทำงานที่อื่นในที่สุด งานวิจัยนี้สะท้อนให้เห็นถึงความสำคัญของการบริหารสายอาชีพที่มีต่อการสร้างความผูกพันต่อองค์กรของพนักงาน
