The Influence of Employee Participation on Organizational Citizenship Behavior: The Mediating Role of Organizational Commitment

Abstract
This study examined the effect of employee participation on organizational citizenship behavior (OCB) and investigated the mediating role of organizational commitment. The sample included 415 employees from private-sector organizations. Data were collected using questionnaire. The data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM), with systematic assessment of both measurement and structural models.
The results showed that employee participation had a positive effect on organizational commitment and a significant indirect effect on organizational citizenship behavior through organizational commitment. The mediating effect of organizational commitment was stronger than the direct effect of employee participation. Organizational citizenship behavior was reflected in employees’ voluntary helping behaviors, sense of responsibility toward the organization, and willingness to perform tasks beyond formal job requirements. Therefore, to effectively promote employee engagement and positive behavioral outcomes, organizations must also foster organizational commitment. This study contributes to the organizational behavior literature by clarifying the mechanism of organizational citizenship behavior and provides actionable insights for management seeking to foster sustainable positive employee behaviors.
